A L Oreal Case Study Management Essay
A L Oreal Case Study Management Essay Nowadays companies try to be more and more efficient. This concerns not only product quality or production processes but also the quality of the workforce. On that respect, employee management is key in achieving challenging productivity improvement objectives and simply to have the company to perform better. Before talking about the different processes used by companies to train their employees and develop competencies, lets remind ourselves that many constraints have to be taken into account such as local regulations. In France for example there is the DIF, Droit Individuel à la Formation. Its a law passed in 2004, which allows employees to follow training programs. This to show that the social policy of a state can also affect the training process of employees in a company. In the following paragraph well ignore political aspects and focus on the different processes implemented by LOreal and American Express. LOreal case study Talent management To begin lets take the example of LOreal, the worlds largest cosmetics and beauty company. This company is well-known to employ Good Practices in Training and personal Development. To illustrate our proposal, we refer to an interview of a Latin American talent managing director of LOreal, Judith Ruiz De Esquide. Her role is to take a look at the different teams based in Latin America. She has to have a good knowledge of the employee motivations, skills, strengths or expectations and she has to match these with the external environment both economic and cultural. LOreal uses the Talent Management Directors network for sharing talent, improve processes and promote international mobility of the employees. Each employee is personally monitored: skills, motivation, achievements and even his sensibility to the environment (very important in the world of Beauty) are assessed on a regular basis. To identify potential talent and thus to manage them, Judith spends most of her time with employees in the Latin America operations of LOreal. The career development is a key factor of success according to Judith. She organizes formal meetings several times per year associated to daily and individual follow-up. Talent management is a process which enables the identification of the employees strengths and weaknesses as well. Given the task the employee has to fulfil or will fulfil in the future, a training plan is derived to close the gap with the targeted competencies that have to be acquired by the employee. In a context of globalization, important companies are composed of thousand of employees. Thus talent management becomes an important contributor to the performance of the company. I think a good talent management system can be very effective in raising the motivation level of the employees. If employees are motivated and they feel as good at work as at home, they will work better and harder for the company. Training programs LOreal also use internal training program to boost their employee skills and motivation. These kinds of programs are designed for managers from several countries. To be efficient they are run several times a year and are organized by companies who are specialist in the field, e.g. Rosinski Company. These programs are offered in several languages such as English, French or Italian. We chose to work with Rosinski Company for multiple reasons: we appreciate this excellent team of experienced and diverse Trainers, the business-oriented learning approach, and the consistently positive feedback after the seminars. Yvonne von de Finn Project Manager Learning for development MDC Europe LOreal Like talent management, training programs are useful in many different ways. They help in motivating employees and giving them the opportunity to improve their skills. Particularly when employees are managers like in the case above, they lead to new professional perspective. I think this kind of programs do bring benefits to the company and can be seen as investments (costs) despite government help in the form of subsidies sometimes. Like any material investment, the return has to be evaluated and thus the impacts of the training have to be quantified and monitored for the sake of efficacy. Talent management shall be focused and targeted at bringing up the competencies of the employees to match the requirements of the organization they belong to. Source: EduChoices.org Learning by doing Companies like LOreal also use practices such as learning by doing to develop skills of their employees. They help them to perform better in their daily tasks and activity. This way of acquiring competencies is built around action and job everyday life rather than formal training programs. Lets see below a brief description of the process according to a professional: à «Ã Instead of a theoretical discussion about strategic planning or project management, for instance, participants develop a usable strategic plan or create deliverables for their project. Employees learn in their own way and at their own pace through assignments that get real work done.à à » In my opinion, this method is more than a way to train employees and rather an example that every company should adopt in their daily management scheme. This strategy can be very efficient because it allows for a focus on problems of real interest to the company, on which each employee can find solutions. Its very concrete and precise because it directly applies to the job himself. American Express Case study The concept of diversity management American Express received recently the tittle of à «Ã Top Company for Employee-Resource Groupsà à ». American Express is a good example of how the concept of diversity management is implemented in large companies. à «Ã Diversity management must begin with visible leadership. This means that the CEO and executive team must lead by example and be visible supporters of diversity as a business driver while holding their direct reports accountable for results à ». The management of diversity can be very useful for the development of employees in several ways. When you work with people from different countries and different cultures, you may learn more than working with people from the same country as yours. I think this climate of diversity allows for the development of new working methods and new ways of seeing things. Yet I think that valid metrics are needed to see the positive impact of diversity management. Management should in this case set up clear objectives and preserve middle management. This rather new concept has to be well managed in order to perform better than classical work model. A diverse and inclusive culture is a corporate asset for American Express. Kenneth Chenault, Chairman Chief Executive Officer. Transferability of knowledge and skills back to the job On this last part, Id like to comment on the transferability of knowledge. I think each employee or manager has to keep in mind that the transfer of training, i.e. knowledge capitalization, is the key in terms of value for a company in the long run. The knowledge of each employee should be easily transferable to other new employee and this should be handled through a complete and thorough process. This is good for the integration of new employees. They always perform and feel better after a good training on the task they are supposed to perform. Another important element is the fact that new skill or knowledge should be maintained once they have been completed. My current experience as an intern on a trading desk at HSBC Paris is in my opinion a very relevant example. Before really starting I had a 3-week training with the past intern. Then I learnt how to use the IT system, how to work in a specific environment, how to deal with the daily tasks I was supposed to fulfil. These 3 weeks taught me also how to behave not only with my colleagues but also with the clients of HSBC. It was for my integration. It gave me confidence but provided me with a significant increase in efficiency and well-being. Conclusion

Liberal Governments :: European Europe History
Liberal Governments With what success did the Liberal Governments attempt to improve the quality of life of the working? The 1906 election, and subsequent landslide victory for the Liberals, was the first step toward the introduction of a welfare state. The Conservatives who were in power up to 1906 had basically ignored the concept of social reform; this had led to them losing the worker's vote and had also led to a decline in the standards of living for the working class. The New Liberals argued for more government intervention to help impoverished society and therefore created the first movements of a social reform. However, the new legislation was only a mediocre success in improving the quality of life for working class people. "New Liberalism", differing slightly to Gladstonian Liberalism, was essentially state intervention in order to reduce poverty and therefore improve living and working conditions for the working classes. Up until the turn of the century, it was believed that poverty was self-inflicted, and extremely easy to eradicate if the people concerned just tried a little harder. However by the 1906 election, studies on poverty had been completed by Booth and Rowntree, and ideas on the origins of poverty were beginning to change. These studies provided evidence to suggest that no matter how hard certain people tried, they could not lift themselves out of poverty, and needed assistance in the form of state benefits and legislations. As New Liberalism involved more government intervention, people were wary of it as it was a new concept, and the previous Conservative governments had been unconcerned with most aspects of helping the people. At this time people were scared of change, and many did not understand the benefits of schemes like the National Insurance Act of 1911, where there wasn't a guaranteed payoff and people did not understand why, or to whom, they were paying money. However, as the idea of "deserving" poor and "undeserving" poor still existed even with New Liberalism, not all groups of people received aid. Therefore the new legislation and reforms were not quite as successful as they could have been. This was partly because the Liberals were more concerned with their political status than increasing legislation for the good of the people. The Liberals were in fear of a potential threat from the newly-formed Labour Party, who relied on votes from the working-class population. The Liberals were also reliant upon the support of the Labour party in order to gain an absolute majority in parliament.

Effective Literacy Strategies for English Language Learners Essay
Introduction English Language Learners (hereafter referred to as ELLs) currently comprise 10% of the total school population in the United States (National Center for Education Statistics, 2005). It is a population that is going to continue to increase in American public education and their specific needs for learning literacy are of great importance to teachers. Since schools and teachers are increasingly judged based upon the academic achievement of students, then the success of the growing population of ELLs is going to be increasingly important. In the present paper the role of the teacher and specific research-based literacy strategies for ELLs is investigated. Teacherââ¬â¢s role In a research article by Yoon (2007), the question of the teacherââ¬â¢s pedagogical approach in relation to ELLs participation in the classroom was investigated. Three teachers with varying approaches to teaching ELLs were observed. The first teacher believed that teaching ELLs was not his ââ¬Å"full responsibilityâ⬠and to talk or not was the students choice and the teacher respected it. Also many of the discussions were based on American cultural topics. This teacher reported that the ELLs in his classroom were ââ¬Å"shy and quiet.â⬠The ELLs in this classroom reported being ââ¬Å"frustratedâ⬠and often did partner work with special education or other non-mainstream peers. The second teacher modeled through her teaching how to position ELLs as important members of her learning community. She believed teaching ELLs was her responsibility and she tried many strategies to meet the diverse needs of her learners. She attempted to embrace her studentsââ¬â ¢ cultural differences by asking them questions about their native culture. She also chose to pair ELLs with cert... ...r english-language learners: teacher-composed digital jumpstarts for academic reading. Journal of Adolescent and Adult Literacy, 53(5), 386-395. Poor and Rich in Society
ââ¬Å"It is the duty of the strong to protect the weak There are many things and people in this world that is classified as the strong like for example, nations, individualsâ⬠¦.. but then there are many things and people in this world that is classified as the weak. This term is commonly view as the unemployed, 3rd world countries, physically disableâ⬠¦Ã¢â¬ ¦ Thousands and thousands of university students graduate each year.Yet despite, the fancy gowns and certificate, nearly most of them struggle to find a job due to the huge amount of candidates and competitions for this portion of the population they are very dependent on benefit. Yet for people who are very stable and moneyed think that taxes goes to people that canââ¬â¢t sort them self out. In todayââ¬â¢s society, we have a fixed idea of sterotype, like the homeless for example, they are dirty, slopy, uselessâ⬠¦. these views are common, especially if they try to look for a job. Most of the time these fixed vi ews is made by the strong.A homeless person can be anyone, how they became homeless depends on their own story. If someone who has a stable job, a large amount of saving and their own keys to their own front doors, and are willing to gamble all that away because of their own stupidity, then of course is their own doing. But if someone who is willing and tried and tried yet still they have not succeeded, then yes, the strong must help the weak. As time passes everyone grows old, for people who could afford a pension can have a secure life until the very end, but for the other half itââ¬â¢s entirely different story.Old people are normally physically weak. For some they donââ¬â¢t even have a family or money so again itââ¬â¢s the duty of the strong to help the weak. Christians would agree with this statement because take the good of symaraphan for example, a man was robed, several people walked pass and at the end a person helped him and he wasnââ¬â¢t one of those people who was at high position of the church just a normal ordinary person. Some people think that making money is the main purpose of their lives; this goes against Christian teaching.Christianity says that having money is wrong if money becomes the main focus of a personââ¬â¢s life, or is gained dishonestly. In recent years the Christian churches have concerned themselves more with issues such as poverty and the fairer distribution of wealth in the world. A few very rich nations own most of the worldââ¬â¢s wealth and therefore resources of all kinds are not distributed equally Muslims would also agree with this statement because one of the pilgrims is called zakah, zakah is 2. 5% of a Muslimââ¬â¢s income and savings after they have taken care of their families. The rich pay more than those with less money and very poor people pay nothing at all. Muslims can also give voluntary charitable donations called sadaqah when someone is in need. I agree with this statement because the more unable you are the less likely that chances will come, unless some sort of assistance is given. In conclusion, I believe the statement is base on individual thoughts because depending on the life style of the person the way they think also varies as well. By: emma. ritz

Of Mice and Men Emotions
In the following essay I will be writing about and exploring what emotions Steinbeck conveys in his novella ââ¬Ëof mice and menââ¬â¢. The novella was the second of Steinbeckââ¬â¢s ââ¬Ëdustbowlââ¬â¢ trilogy. These books were based on Steinbeckââ¬â¢s own first hand experience against the back drop of depression-era America where he became concerned with the exploitation of migrant workers and exposing the institutionalized prejudices ( racism, ageism and sexism) of the migrant workers themselves, hence the trilogy. The novella shows an effective state of consciousness in which joy, fear, sorrow and hate is experienced as distinguished from cognitive and volitional state of consciousness. The main theme/ emotion that are conveyed are loneliness. Steinbeck uses many different linguistic language techniques to depict this. These include: adverbs, speech verbs, imperative verbs, adjectives, abstract nouns, rhetorical questions and many more. However the opening of the nove lla displays a bond of friendship and mutual understanding shown by George and lennie.Steinbeck writes ââ¬Å"he pulled his hat down a little more over his eyes the way Georgeââ¬â¢s hat was. â⬠Our immediate interpretation is that Lennie looks up to George as a role model, the quote ââ¬Å"way Georgeââ¬â¢s hat wasâ⬠infers that Lennie looks up to George as someone who can guide him and teach him much like a younger brotherââ¬â¢s attitude would be towards an older sibling. Steinbeck writes ââ¬Å"Lennie looked timidly over to him. ââ¬Å"George? â⬠ââ¬Å"Yeah, what ya want? â⬠ââ¬Å"Where we goinââ¬â¢ George? â⬠â⬠¦ ââ¬Å"So you forgot that already did you? â⬠this implies that without George, Lennie would be hopeless and would get no where because he would always be lost. When Lennie says ââ¬Å"where we goinââ¬â¢Ã¢â¬ he sounds slightly worried, this will be because he knows that George will get angry at him because he is constan tly having to remind him on the objective. The word ââ¬Å"alreadyâ⬠suggests that Lennie is always forgetting things and George is getting more and more fed up. The adverb ââ¬Å"timidlyâ⬠implies that George often gets angry with Lennie and now Lennie has learnt to approach him differently when he is angry so he wonââ¬â¢t get as upset. This implies their friendship is strong as they know how to approach each other showing an almost brotherly relationship. This also depicts Georges frustration and anger towards lennie however, unlike other migrant workers at the time, it does not come from the face the he is lonely and isolated but because of the fact the he someone there for him that he can talk to. George says ââ¬Å"where the hell would you go? â⬠the fact that this question is rhetorical shows that George knows that itââ¬â¢s an empty threat. However the taboo language ââ¬Å"hellâ⬠gives the impression that George is slightly apprehensive and not entirel y convinced. This shows the worry and compassion that he has for lennie, and also showing that not only can lennie not cope without George but George cannot cope without lennie. Steinbeckââ¬â¢s purpose was to show George and Lennieââ¬â¢s bond of friendship and how unlike other migrant workers, their negative emotions does not stem from the fact that they are lonely and isolated but the fact there is a companionship and the sense of a bond between them, showing how strong their bond of friendship really is.

Dystopian Fiction Essay
Dystopian fiction is a world where everything is misery and is under strict order by the government and the people have no control and rights in the world they live in. The general reason why authors write dystopian fiction based books is to have criticism on society today or give warnings on the possibility of what could happen to our world and the devastating effects that can happen if we were to have a dystopian world. 1984 is set in a totalitarian society and this book gives us a message that too much government is a bad thing people should be able to have the right and should not be influenced under a totalitarian society. Harrison Bergeron is set in a world where everyone is equal and are handicapped to make sure everyone is equal and nobody can be different the book makes criticism of social engineering allowing stupidity. The calorie man is set in New Orleans and a smuggler Lalji as he tries to bring back fertility in crops and stop genetic manufacturing of food sources and c rop and stop the business making the profit. All of these book of us strong warnings of the possibilityââ¬â¢s that our world could sir come to, if we donââ¬â¢t treat things with serious care the some mistakes made in the past could be made in the future, and that the world should not be shaped to only be benefited by a single man or company This book is all a totalitarian society. The author of the book is George Orwell, published in 1949, which back then made this books time zone was about the future. This is a story were the world is all controlled by 1 party. This party sets a lot of demands that the society has to follow day by day or they will be punished. The whole society is being watched through electrical devises, whom some are not aware of where they are located. In this story, there is a guy named Winston who is a part of the party whom is making all the rules and restriction for the society to follow. All of a sudden Winston does not want to be a part of the party and starts to give warning to people that there is too much government control and starts to warn people about the danger of living in a totalitarian society. The warnings from this story talk about how the government in the real world are in control of all of us and the fear is that one day they will take privilege of the power and start to make strict restriction just like how the party did in the book. In the book Harrison Bergeron tells a completely different version to 1984 instead of a world of a totalitarianism society ità is in a world where they make everyone equal and compared to the normal world where if you are different to the normal way we live you are silenced, but everyone is given handicaps in order to be equal. His parents one who is handicapped because of his intelligence are watching and he is on TV trying to inspire a revolution against handicapping the gifted, he is then latter shot on TV but his parents are to handicapped to of noticed what had happened. Anyone who has. This has warnings of socials engineering, society being dumbed down in order to be equal and warning about being difference being seen as a bad thing. The calorie man is set in the future were resources have dried up and scientist a genetically making food in the New Orleans, The author Paolo Bicigalupi and warns us of the effects that can happen of corporations having control over food sources and genetic engineering and the corporate control This book offers us warnings against failing to act on climate change, the risk of corporations dominating public life, and the risks of using genetic engineering to solve food problems, the possibility of terminator seeds becoming a reality. That could happen, He wants to give us a warning of intrusting too much to science and not doing anything to save and fix the environmental issues we face today. Story is about Lalji a smuggler who agrees to take a job ferrying a geneticist out of the calorie companyââ¬â¢s lands and bringing him to New Orleans. Itââ¬â¢s discovered that he has the ability to reintroduce fertility into crops again to break the control of the calorie companies. The purpose of dystopian fiction is to give us warnings and tell us the possibilityââ¬â¢s to what could happen under a totalitarian society and it tells us that we should have our own rights and everybody should be equal, The point of 1984 was to tell us the consequences of what happens in a dystopian world and under totalitarian society and government.
Ray Bradburyââ¬â¢s Predictions in Fahrenheit 451 Essay
As we all know, Ray Bradbury, Author of Fahrenheit 451, made many predictions as to what this day and age would be like. He was right in many cases including speed, entertainment, and the mindlessness of people. He predicted that nobody would speak more than a couple of words at a time to a certain person. That makes the people seem mindless because they donââ¬â¢t talk or ask questions. Ray also predicted that people would drive by places so fast that the y donââ¬â¢t even know what they passed. That has not quite happened in out tome yet, but I believe it is coming. One of the final things that Bradbury talks about in his book is entertainment, slowly but surely, people are starting to stay indoors and do such activities so they donââ¬â¢t have to go outside. Being obsessed with entertainment, which is probably the most obvious aspect of this book, is very important in our world and Montagââ¬â¢s made up society. The characters rarely have friends, and if they do, they just go over each otherââ¬â¢s houses to watch television. Bradbury makes this clear when Mildred says to Montag, ââ¬Å"I went to Helenââ¬â¢s last nightâ⬠(50). He replies by saying, ââ¬Å"Couldnââ¬â¢t you get the shows in your own parlorâ⬠(50). She says, ââ¬Å"Sure, but itââ¬â¢s nice visitingâ⬠(50). In that statement she clarifies that the only reason she goes over friendââ¬â¢s houses is to watch television, not to talk, eat, or go outside and have a good time. An example of someone who is not obsessed with entertainment is Clarisse, the 17 year old girl who is ââ¬Å"differentâ⬠from everyone else because she enjoyed life. She enjoyed smelling flowers, walking in the rain, and getting into deep conversations with people. Clarisse thinks that all people ever do is watch the ââ¬Å"Parlor Walls,â⬠go to the races, and amusement parks. Our society is turning out to be like that, we have to stop it before itââ¬â¢s too late. A couple of years ago, family used to go to amusement parks as a treat every once in a while, now a days we have people that go almost every other day. Speed plays a very large role in the book Fahrenheit 451. People in their society were completely obsessed with speed; they increased the size of billboards to two hundred feet long so that the advertisement would last as the people rushed by it. Clarisse says, ââ¬Å"My uncle drove slowly on a highway once; He drove forty miles an hour and they jailed him for two daysâ⬠(9).à Clarisse also says that if you showed a truck driver a green blur, he will tell you that itââ¬â¢s grass. Second, if you show a truck driver and pink blur, he will tell you that it is a rose garden. Third, if you show a truck driver a white blur, he will say that it is a house. Finally, if you show a truck driver a brown blur, he will tell you that it is a cow. Towards the end of the book, Clarisse was suspected to have been hit by a speeding car and killed. That proves that people donââ¬â¢t slow down for anything and speed is a major part in Montagââ¬â¢s world. In our society, people are starting to get more and more speeding tickets. The police are really cracking down on people going over the speed limit. People are constantly on the move, going fast to get more done. People are now making microwavable dinners, eating on the run, and many are resorting to eating fast food. They know that it is not good for you but they eat it anyway because it is fast, and it keeps them going at the pace, they want to keep their lives going at. Cars these days are getting faster and faster, you pay a little bit more and get a BMW or a Porsche, just to keep up the speed that all of us think we have to stay at. People in both Montagââ¬â¢s society and our society today are very mindless. In Montagââ¬â¢s society, all people do is watching the ââ¬Å"parlor walls.â⬠You are considered odd or weird if you enjoy talking, asking questions, or enjoying things in nature. Clarisse if one of those people that Montagââ¬â¢s society considers to be odd. She loves to ask questions and get into deep conversations with people; in fact her whole family is like that. Even when Montag first meets her, he is very amazed by how ââ¬Å"weirdâ⬠she is. Guy looks at Clarisse and laughs when she tells him that fireman actually used to stop fires that started by accident. She asks him if he ever reads any of the books that he is told to burn. He turns to her and yells, ââ¬Å"Thatââ¬â¢s against the law! (8)â⬠That is the point at which Guy really starts to wonder about books and why they are burning them. Mildred is one of the people in the made up world that is very mindless. Sheà always watches her parlor walls and has friends over to just watch with her, they never talk or anything which proves to me that she is very mindless. In our world, technology is getting to the point where we donââ¬â¢t have to leave our houses very much. That is scary because I am afraid that we are going to turn out just like Bradbury predicted. This story is coming true and there is very few things that we can do about it. Speed, entertainment, and mindlessness of people are starting to come true in our world today. It is surprising that Bradbury could make so many predictions so many years ago and have them be so accurate. Overall Ray Bradbury is a very good author that catches the attention of his readers by telling them what things will be like in the future. I certainly hope that all of these negative things that Bradbury predicted will not become any truer as time progresses.
